    摘要农村学前教育的质量很大程度上受农村私立学前教育质量的直接影响,政府政策未普及、学校环境不可控的情况下,教师是农村私立幼儿园甚至是农村幼儿园发展的关键因素。
    本文通过问卷调查方式,以汕头市濠江区农村私立幼儿园教师为研究主体,对101名农村私立幼儿园教师进行了不记名调查,分别从基本情况来了解汕头市濠江区农村私立幼儿园教师这个群体的现状;从工资、绩效、福利等方面来了解教师薪酬体系结构;从满意度和负荷度方面来了解教师的工作现状。45285
    研究发现,农村私立幼儿园教师群体普遍存在年轻化、学历低、专业知识缺乏、流动性大的问题,在薪酬体系方面,基本工资占据总薪酬的75%以上,基数大,福利少,奖励机制不完善,在满意度和负荷度方面,出现满意度较低、负荷度大的问题,造成教师群体稳定性差的现状。为此,本文也对这些问题提出相应对策。

    Abstract
    The quality of public rural pre-school education is directly influenced by rural private pre-school to some extent, and the teachers are the key factors of the development of rural private kindergarten school and even the public rural kindergartens under the situation where the government’s policy didn’t popularize effectively and the uncontrollable circumstances of the school environment.
    This article studies teachers’ working situation especially in their salary, performance and benefits by making the questionnaires to the teachers who work in the rural private kindergarten in Haojiang district, Shantou city, so as to know more about the structure of their compensation system from the aspects of  their working satisfaction and the degree of loading.
    According to the study, we found that the rural private kindergarten teachers group appears younger, in a low educational level, lack of professional knowledge, and with a high flow rate. As for the compensation system, their basic salary is more than 75% of the total compensation while the welfare is too less, the incentive mechanism is far from perfect. To the aspect of working satisfaction and the degree of loading, we found their working satisfaction is low while the degree of loading is high, leading to the result that the teacher group keeps a poor stability. At the end of this paper, we put forward some suggestions and corresponding measures to solve the problems mentioned above.
